Rapping and Moral Values

Moral values and graciousness, in the past, were prominent in most teenagers. Majority of the youths then learnt respect, courtesy, consideration, decency, propriety, honesty and righteousness from a young age, and had enough self-discipline to hold to these values. However, these moral values and self-discipline are slowly diminishing over the years, as most of the younger generation are gradually disregarding these ethics. The listed values have slowly faded away, as they mean little to these adolescents, as moral values and self-discipline are on the verge of disappearing. This lack of self-discipline and self-control is becoming more and more apparent over time. However, this situation is not to be taken lightly as the younger generation is the future of our nation. Even the simplest of morals like, respect, care and consideration are slowly fading away over the years. A simple display of respect like offering the elderly a seat on the bus is being replaced by scenarios of students competing with them for seats. Instead of showing the principles of care and Should Moral Values Be Taught in Schools The Renaissance or rebirth of the Greco- Roman era, a period in time in which all aspects of the humanities flourished. It was also during this time period in which the majority of the humanists deemed the â€Å"greatest† were produced. From the Lorenzo de Medici to Raphael, these greats were extremely well rounded and had great moral values. As a foundation for their success and moral values, they benefited greatly from the writings and teaching of their Greek and Roman predecessors as well as the Bible. This is present in Raphael’s renaissance painting the School of Athens. He pays homage to those who came before him by incorporating Greek philosophers such as Plato, and even some of his Renaissance colleagues like Michelangelo into the painting. Now as we come back to the time in which we live, where can we say that we learned our moral values? We as Americans have lost sight of many of our moral values. A huge debate has been raised as to whether moral values should be taught in school. Most people would argue that the teaching of moral values be taught in the home by the parents and should not be the responsibility of others. I personally feel that moral values should be taught in school. By teaching moral values in school, there will be much success gained by doing so. Also, I feel that as a way to increase moral values, students should have to read the literary works of the Greek philosophers and Renaissance artists as well. Reading which is very important will definitely help us become better persons because it will open our minds to more than just what we have in front of us. Many of the humanists during the renaissance benefited from reading ancient roman literature and I feel that we can do the same. First of all, I feel that moral values should be taught in schools because we as Americans have lost sight of many of our moral values. For example, we have lost the family structure. We no longer gather at the.. The Effects of hip hop/rap Music on The Younger Generation Today The dynamic era of hip hop emerged in the 1970s through the streets of Bronx, New York City. Now twenty five years old and still counting, the world of hip hop is at a new level. Lil’ Wayne, Kanye West, Rick Ross, 2 Chainz, and Plies are just some of today’s biggest icons in the world of hip hop. Having record hitting tracks that jump off the charts, these rappers are definitely the image the younger generation looks up to. Though, having these amazing tracks, these same iconic figures are said to be the cause of our teenagers heading down the road of destruction. The effects of these lyrics on the teenage society are said to provoke violence, foul language, and enhanced sexual behavior. To begin, the effect of hip hop or rap music on the younger generation today has encouraged youth to become more violent and aggressive. Ever since the rise of rap music, teens have been turning to music to help solve their problems. However, this music cannot be helpful but very destructive. Encouraging raging acts of violence, these lyrics influence and damage the minds of children, teens and young adults. For instance, rapper Plies states, â€Å"Don't tell me shit about what them niggas said, Them niggas just raping, Fuck niggas be bluffing, Killers make shit happen,† in his track called Naan Nigga. The breakdown of these lyrics: It does not matter what another individual states about one, if a person is â€Å"real† one must ake violent actions to prove your point in life. The effect of teens listening to music like this is shown in and out of school. More and more students are being arrested and taken to juvenile detention centers due to fighting or bringing weapons to school. For example, my junior year, a student brought a knife to school to threaten another student. During their verbal altercation in the courtyard, the student carrying the knife kept repeating, â€Å"Nigga I’m real, I’ll slit yo throat from ear to ear.

Section 1 = Legislation and polices that support the human rights and inclusion of individuals with learning disabilities. 1.1 Identify current legislation and polices used by the care sector that are designed to promote the human rights, inclusion, equal life chances and citizenship of individuals with learning disabilities. Legislations and polices is improve the health and wellbeing of people with a learning disability. This legislation and polices balancing their rights with responsibilities. It basically makes it against the law to discriminate against people due to them having a disability. Legislation and polices is deliberate very clear rules which every care sector have to follow which make SEN people life better than before. Employers may still have reasonable medical criteria for employment. The act defines disability as a substantial and long term adverse effect on person’s ability to carry out daily task. One of the main causes of discrimination is the fear and lack of understanding of others because they are different. In order to prevent discrimination it is important to value people and treat them differently in order to meet their different needs. -Human Rights Act 1998 become law in 2000 gives people rights that there were wished-for to prevent discrimination -Mental Capacity Act2005. Human beings have value and should be treated equally based on the fact that they are human fist. Human worth is not based on either capacity or incapacity. Human rights include the right to life, liberty and security and respect for a private and family life is well. England and Wales have had laws against discrimination since the 1960s. The Race Relations Acts of 1965, 1968 and 1976 outlawed race discrimination, the Equal Pay Act 1970 and the Sex Discrimination Act 1975 outl awed gender discrimination and the Disability Discrimination Act 1995 outlawed disability discrimination. -Care Standard Act 2000 -Disability Discrimination Act 1995-2005 -Equality Act 2010 -National Health service and Community Act 1990 -procedure and policies of any organization -Codes of Practice This is an act of the parliament of the United Kingdom which has now been replaced by the Equality Act 2010. Legislation under the EqA it is unlawful  to discriminate against someone who has a disability. The EqA provides protection against discrimination that happens at work, in the provision of services, public functions and premises, and in education. The EqA also deals with discrimination in associations. It does so by making discrimination unlawful in a number of ways, and by providing legal remedies to individuals who experience discrimination 1.2 Explain how this legislation influences the day to day experiences of individuals with learning disabilities and their families The legislation who promotes people rights gives protection to people with disabilities not to be discriminated against on the grounds of their disabilities. Parents of children with special needs often feel that they are the only ones who can handle their child’s care. This is certainly true to an extent but that doesn’t mean that you can’t get away for a few hours every now and then. By leaving your child with a trusted sitter or family member you are teaching your child to handle change. Your child will develop the resilience and adaptability that every kid deserves to learn, regardless of overall health. There is no clear and widely accepted definition of â€Å"Learning disability†. It is important to remember that people with learning disabilities are people first. Someone with mild disabilities may be able to live independently with minimal support, whereas someone with severe and profound disabilities may require 24 hour care, and help with performing most daily living skills. The World Health Organisation defines learning disabilities as â€Å"a state of arrested or incomplete development of mind.† This means that somebody with a learning disability will have difficulties understanding, learning and remembering, and these difficulties will have an effect on their ability to interact socially, to communicate with others, to learn new things, and sometimes to undertake physical tasks.[Department of Health 2001] Learning disabilities are caused by something that affects the way the brain develops. This may occur when brain is still developing-before birth (prenatally), during birth, or in early childhood. †¢ There are around 1.5 million people in the UK with learning disabilities. These impairments are present when a baby is born or acquired shortly afterwards. These are some examples. Before birth things can happen to the central nervous system (the brain and spinal cord) that can cause a learning disability. A child can be born with a learning disability if the mother has an accident or illness while she is pregnant, or if the unborn baby develops certain genes Some examples of birth defects that affect the nervous system include Autism, Down syndrome, Prader-Willi syndrome, and Fragile X syndrome. Autism-Some people with autism are able to live relatively independent lives but others may have accompanying learning disabilities and need a lifetime of specialist support. People with autism may also experience over- or under-sensitivity to sounds, touch, tastes, smells, light or colours. Asperger syndrome is a form of autism. People with Asperger syndrome are often of average or above average intelligence. They have fewer problems with speech but may still have difficulties with understanding and processing language. During birth- A person can be born with a learning disability if he or she  does not get enough oxygen during childbirth, or is born too early. Anoxia is a condition in which the brain of the baby does not receive enough oxygen to allow it to develop properly. Anoxia can cause certain forms of epilepsy, mental deficiency, cerebral palsy, and behaviour disorders. If the amount of brain damage is not too severe, however, it may be possible to compensate for the disorder to some extent. Epilepsy can often be controlled with drugs, for instance, and many children with cerebral palsy can learn to control their affected muscles. After birth- After birth a learning disability can be caused by early childhood illnesses. Some childhood infections can affect the brain, causing learning disability; the most common of these are encephalitis and meningitis. Social and environmental factors, such as poor housing conditions, poor diet and health care, malnutrition, lack of stimulation and all forms of child abuse may lead to learning disability. Severe head injury, for example from a road accident, may result in learning disability 2.2- State the approximate proportion of individuals with a learning disability for whom the cause is â€Å"not known†. 2.3- Describe the possible impact on a family of having a member with a learning disability. Coping with a child’s learning disability is stressful for any paren. How will family members take the news? Some time parents will accept the problem and offer support right away. But some parent avoiding talking about child’s LD because they feeling ashamed or hiding something, embarrassed, or guilty. Being in the family of a child with LD is difficult and challenging in every step of your life. These can be a involving practical and emotional issues. There are medical and educational decisions, financial pressures, and time constraints — all likely to represent additional responsibilities for parents. And all typical emotions naturally concern, frustration, anger, self-recrimination and blame — also contribute to the pressures normally upsetting to the family stability and divisive to a marriage. Also Parents have to balance the demands of all their children, not just those with special needs. eg.. Siblings often feel jealous of all the extra attention a child with LD needs, such as extra help on homework,  tutoring, time spent , and may be they quickly to say anger or make comments that can hurt. 1-Know the difference between the medical and social models of disability. 1.1/1.2Over the past few years there are number of ‘models’ of disability which have been clear. The two most commonly mentioned are the ‘social’ and the ‘medical’ models of disability. Medical Model-Medical model of disability views disability as a ‘problem’ or â€Å"the victim† belongs to the disabled person. Sometime they think is a ‘personal tragedy’. They think it is not a concern anyone other than the individual affected. Medical model belief that disable person should make extra effort to ensure that they can do it by them self and not inconvenience anyone else rather then they self. Medical model is professional dominance and there are well qualified, experience and professional people.This model more focuses on the need of persons physical, sensory or mental functioning, and use a clinical way support an individual’s disabi lity. Medical model focus is on what person cannot do, rather then what they do. Social Model-Social model is more inclusive. They think disability is a social problem and self help groups and systems benefits disable people enormously. Social model think disable people have individual identity and they should receive all rights and responsibility. They think they should make their own choices. They try and make possible for how SEN people can participate in activity on same level with non-disabled people. Social model make some certain adjustment for disabled people so they can enjoy the event and not excluded from. For that some time you have to spend some money and time is well. The principal of the social model is that this should be respected every people whether they disable or not. 1.3-Outline how each of the models has developed and evolved over time. Living with disability that is one of the difficulties we can’t even imagine what they going through? People judge differently, Disabled person was also hidden away from the society by family members. There was institution run by government and DR would recommended to parents placed the child and forget about their by family. they often forgotten about theme. E.g.. Is there children are safe? Is their needs are meet? How and what condition they are  live? In this institution there were many that traded poorly, abused, neglected and murdered either by family members or at the hands of institution workers. Now we use group homes and residential treatment programs for today’s society. Family also takes care of their disabled children and adults children and grandparents. We have more understanding and empathy now and authorities are more answerable is well. Also people more educated and get more knowledge about disabled people. This changed people view. Not only society but medical model was very limited for disable person. People have not up to date qualification to help disable people. There was very pity and negative attitude in hospital is well. In hospital Dr and nurse avoid to treat the disabled person. There have no feeling for them and seeing as They feel the society does not accept them; therefore they have low self-esteem and la ck confidence in themselves. This causes them to back down when they face problems. Children and young people with disabilities face discrimination, this means they are sectioned out, compared to the normal people of the society and they have fewer choices. For example; some children/young People are physically disabled which enable them to do such activities and they do not always receive the support they need, due to lack of medical help. Children with disabilities have fewer opportunities compared to other children in society because they cannot always do the things other children can do. Disabled people are still struggling for the right to use public transport, have access to building, go to school or college with their friends and siblings or to get a job this has a negative impact on the disabled children because they lose confidence and they are unable to do the activity the other child is able to do. Lack of confidence will also affect the child in the future. Time is change now because Disability Discrimination Activity (1995) has helped but people with disabilities still often feel that the dominant culture sees then as different from everyone else. Some parts of society  shows positive attitudes towards disabled children to show that they support them. They try and give an impact that they believe everyone is equal and have the same human rights. Nowadays the government show a positive attitude towards disabled children/ young people and their families by proving help and support legally because of the ‘Disability Act 1995 and 2005’ and ‘Every Child Matters 2003’ These acts give more human rights to disabled children. For example, in schools disabled children are given the right to be educated with normal kids and they are given all the support and encouragement, such as teachers would use sign language to help communicate with the child if needed. Also teachers teach all students sign language so that they are able to communicate with the special need child. This is helpful for the special need child because they feel more comfortable in their environment and equally treated. 1.4- Give examples of where each model of disability may be used in service delivery. Example of medical model: Disable student unable to go to the building because in entrance they have steps. The medical model would recommend and blamed the wheelchair that this is because of the wheelchair, rather than the steps. A teacher who refuses to make a hand-out in a larger font for a visually impaired student. for that reason The student cannot participate in the class discussion; A member of staff who refuses to make available a copy of a PowerPoint presentation before a lecture. This creates a barrier to learning for the dyslexic students in the group who are likely to have a slower processing and writing speed and who will struggle to understand and record the key points; Example of Social model: Disable person wants to go in to the building but is it not possible because in building have a step in entrance. Under the social model there is solution, they put ramp or the stars lift in to the entrance so that wheelchair user is immediately and easy to go in to the building and participate the event. A teenager wants to live independently in their own home but he can’t afford to pay the rent. Under the social model, they find supper {claim benefits} for the teenager so he can pay rent and live in their own home. A child with visual impairment to read the latest novel, so he can join the cultural activates with everyone else. A solution for social model is that they makes full-text audio recordings available when book is fist published so child can involved in activity and not exclude. 2.1 Identify how the principles of each model are reflected in service delivery. The principal of each model are reflected in service delivery by meeting the additional needs of the disabled person. E.g. A child who is deaf needs support from medical model and specialised equipment from social model, A child who is wheelchair bound needs a support worker for the medical model and involvement in all activites for the social model. The medical model of disability impacts on the inclusion by needing the rights equipment. The social model of disability impact on the inclusion by needing a supports worker. The medical model of disability impacts on the rights by being able to do activities that able child can do. The social model of disability impacts on the rights by having the freedom of choices. The medical model self-government having and provide special materials, help and support and the right medication. The social model finds individuals needs by having one to one time every so often and having the correct facilities. 2.2 Explain how each of the models of disability impacts on the: Inclusion: The Early Years Foundation Stage [EYFS] and the National Curriculum give clear guidance’s on an inclusive approach to learning and assessment. The EYFS provides a statement on the duty of settings to meet the needs of all children in relation. We must respect people as they are and not discrimination due to any of team and condition and treat them all same. All children should get the same attention and service. E.g. all children should get the same food menu, and play together regarding of sex, race and disability. Inclusion also involves eliminating discrimination and promoting equality. Throughout its work, the Council is committed to being inclusive – valuing and reflecting the full diversity of the community it serves. An inclusive approach reflects a move away from a deficit model which focuses on aspects of the learner as the problem, where the learner is viewed as deficient in some way. A deficit model also pays inadequate attention to factors such as social expectations, or aspects of the education system or learning environment that could be changed to enable diverse learners to participate and learn. Also, categorising an individual or a group by a single or a few characteristics may be misleading and doesn’t recognise the whole person. Developing inclusion will involve learners, professionals, partners, parents, carers and the wider community. Rights: Inclusion also involves eliminating discrimination and promoting equality. And in many cases is hard to find even when it comes to a simple task, in this case, delivering a message. Hubbard goes on to explain that some individuals, when tasked with such a job will make it rather difficult. They will either ask questions, â€Å"who is Garcia? Where is he? Why can’t you do it? Have someone else do it.† Hubbard points out the most common flaws or unwanted qualities of employers when all he, or any employer are looking for is someone who is hard working and can be trusted with an important task regardless of what it is. And that is the type of worker that no employer can afford to lose. No matter when you are, regardless or your occupation, type of company or size, there will always be the workers that are replaceable, irreplaceable, or those who no one will hire. Hubbard explains the vast majority or employees that are in the work force. Lazy, irresponsible, untrustworthy, or are just plain worthless. However, the search for that one who will work hard even when no one is looking is rare to find, and that when he is found, he cannot be let go. After reading this book, it makes one realize, and actually look at whom they work with now, or in the past and see whom or how many actually fall into the category or workers Hubbard described. I for one was able to actually put faces with some of the examples given. More important than that, was looking at where I fit in, or which one describes me the best. Hardworking and the one that is rare and every employer is looking for, sure we would all like to think that but the reality of it, may not be as close as we would like to think. When tasked with delivering a message to Garcia, I would think it be natural for one to ask, â€Å"where is he†, such information is key. Rather than blindly searching for a man named Garcia with out so much of a direction. Does a question make one any less of their overall work ethic? I would think not, but when it comes to questioning the motives and  what is in the letter is completely different. Irreverent questions to the task at hand are unnecessary and would be seen as lazy or nosy. Overall it was an interesting book that makes you think other wise of not only yourself, but also those you work with all well. I would recommend any employer to have their employees read this book for they start working. That way it gives them something to think about, think about themselves and which type of employee they truly want to be. Also gives them an idea of what that employer is looking for in their workers, that way there is no question about what is expected. â€Å"He is wanted in every city, town and village- in every office, shop and factory. The world cries out for such: he is needed, needed badly- the man who can carry a message to Garcia.†

Time Management in Operations Management Introduction Operations Management is vast in its functions and principles, and its application varies from organization to organization. As the years go by, competition becomes fierce, as those who have first hand experience of the markets conditions a few yearsago will testify. Success may only be achieved now through precise, time-based functions that are efficient as well as flexible in building a working relationship with customers. Global competition and advancements dictate that one must keep on their toes and innovate, to remain in the game. E-businesses are an example of the need of the times, a creative way to move businesses forward. Large scale organizations such as Wal-mart, FedEx or Starbucks all owe their success to their effective Operations Management functions. From the four tasks Discussion When it comes to efficiency and tiem management with respect to operations management, one of the first examples one can think of is the NASCAR races, and how efficiently the service pit crew uses their time. The first question of how a track race crew is able to manage a lot of tasks relating to the car in 17 seconds, where the same amount ofd working taking up to 3 days at Auto garages can be figured out in a few steps. First of all, race track cars are designed in a way that they are eay to take care of within the short amout of time that they stop by in the service pit. They are specifically designed in a way that allows the crew, which usually only consists of a few members, to maintain and check the car’s fuel, tune its engine, check on the gas tank and so on. Not only this, the crew members are given extensive training so that they may complete these tasks in record time. At an Auto dealer, not only does the crew have more than one car at a time to maintain, thy arenâ⠂¬â„¢t working on extreme deadlines or under severe pressure, as opposed to the track car crews. The race car crews spend al ot of effort into maximizing the efficiency of the functions needed to perform each of their designated tasks, so when time comes, they don’t waste a single second in their tasks, finishing in mere seconds. Hence, it can be concluded that time management as well as efficiency and practice in designated tasks provides the answer to this question. In the second scenario, the process of loading of the luggage in large passenger jets as opposed to smaller planes is questioned. Whether the organization be large scale or small, the operations management team’s task is to make sure their subordinates are well-versed in their designated tasks, so much so that they take minimum time in performing them That is why, in time consuming tasks, often teams are split up in ways that allow for each person to perform their tasks in the most efficient and least tiem consuming manner. With airlines, large passenger jets often have a lot more cargo space as well as seating, and the airline makes more money with the number of flights, as opposed to small planes that are more concerned with the number of passengers and often have limited luggage space and definite weight limits. Larger airplanes may cross their designated weight limits by a degree, but smaller aircraft often cannot take the risk. Apart from this, the loaders of both smaller and larger aircrafts know that their tasks are planned in a manner that could save more time and get the planes in the air, so they concentrate fully on being efficient with time management. The larger aircraft use aluminium containers because usually large aircraft are traveling further then smaller aircraft, hence passengers are likely to bring al ot more luggage with them as well. The question relating to fashion goods and the manufacturing of sweaters without color produced till orders are placed relays to the function of predictive marketing management. In the fashion industry, a lot of different perspectives come together to decide what the flavor of the month will be, and it makes perfect sense for the manufacturers to not add color till they’re certain of the orders. The market for fashion related products is multi-faceted and needs proper deliberation in order to come to a conclusion. Not only does the sweater manufacturers decision to hold back color save a lot of cost, but it also diminishes the risk of returned orders. The manufacturers may save face infront of the customers as well, and no funds need to be wasted. Some may argue that due to this sort of rationalization, these particular manufacturers may fall behind when it comes to their competitors but the advantages outweigh the difficulties that may be faced with this decision. For instanc e, the decision helps avoid the implications of buying merchandise and making it work deliberately, when rules of fashion dictate that it may not. Apart from this, certain contract hold that merchandise once bought must be insured, and kept with the distributor for an indeterminate period of time. Besides this, had the manufacturer not taken this prerogative, they would most probably end up at the mercy of the supplier, as ordering colors before knowning the demand would mean that the manufacturer cannot back out of their agreement. The only way to avoid the situation is to do guesswork as to what the fashions may be during particular seasons, or use standardized merchandise, so that there is no risk of the competition moving ahead while the the particular anufacturers get left behind. The next question based on the time management of insurance companiesi n lieu of casualty claims can be answered by relating to the earlier questions. The tim management aspect is important for the insurance company which can handle emergency casualty claims within 30 minutes as opposed to spending three weeks on a similar claim. A hurricane site where an accident has taken place is likely to demand more attention than one where no one is in immediate danger. The designated team and their grasp of individual tasks is again the most important part of this issue as well. Operation management principles dictate that all utility personnel need to believe in the importance of timely maintenance, scheduling and planning, but also be aware of up-front time and effort that is required in expert cases. A group of workers that is small in numbers but efficient in the management of their tasks will most kilely be able to handle emergency claims in a timely fashion, without requiring pre-requisi te planning/scheduling in these cases. In the cases that require a quick wit, office politics, job division issues, initial paper work or constant upgrading of claims are avoided as well, which means a good organizational plan is made to work along with the problem. Conclusions In operations management, the principles are clear and to the point, requiring employees to be well-versed in their indicidual tasks if they are to achieve maximum workability. They are principles that have worked for generations of organizations, and have set firm values on the worth of planning ahead, time management, scheduling and accountability. It can be safely concluded that wit the use of such principles, maximum utilization of work-force is possible, with effective and efficient results that are time-tested and secure. Benefits and Strategies of Performance Management Armstrong and Baron define performance management as a process which contributes to the effective management of individuals and teams in order to achieve high levels of organisational performance. As such, it establishes shared understanding about what is to be achieved and an approach to leading and developing people which will ensure that it is achieved. They go on to stress that it is a strategy which relates to every activity of the organisation set in the context of its human resource policies, culture, style and communications systems. The nature of the strategy depends on the organisational context and can vary from organisation to organisation. In other words performance management should be: Strategic it is about broader issues and longer-term goals Integrated it should link various aspects of the business, people management, and individuals and teams. It should incorporate: Performance improvement throughout the organisation, for individual, team and organisational effectiveness Development unless there is continuous development of individuals and teams, performance will not improve Managing behaviour ensuring that individuals are encouraged to behave in a way that allows and fosters better working relationships. Armstrong and Baronstress that at its best performance management is a tool to ensure that managers manage effectively; that they ensure the people or teams they manage: know and understand what is expected of them have the skills and ability to deliver on these expectations are supported by the organisation to develop the capacity to meet these expectations are given feedback on their performance have the opportunity to discuss and contribute to individual and team aims and objectives. It is also about ensuring that managers themselves are aware of the impact of their own behaviour on the people they manage and are encouraged to identify and exhibit positive behaviours. It is about sharing expectations. It operates as a continuous cycle. However, too much of an emphasis on talent management may be damaging to overall development needs and every effort needs to be made to ensure that development is inclusive, accessible and focused on developing organisational capability. Coaching Coaching is an important tool in learning and development. Coaching is developing a persons skills and knowledge so that their job performance improves, leading to the achievement of organisational objectives. Coaching is increasingly recognised as a significant responsibility of line managers, and can play an important part in a PDP. They will take place during the review meetings, but also and more importantly should be carried out throughout the year. They will relate to the overall purpose of the job and define performance areas all the aspects of the job that contribute to achieving its overall purpose. Targets then need to be set for each performance area, for example, increase sales by x per cent, reduce wastage by y per cent Alongside objectives are performance standards. They are used when it is not possible to set time-based targets, or when there is a continuing objective which does not change significantly from one review period to the next and is a standing feature of the job. These should be spelled out in quantitative terms if possible, for example, speed of response to requests or meeting defined standards of accuracy. Competences and competencies Some organisations, but by no means all, use competences and competencies as components of performance management. Competences describe what people need to be able to do to perform a job well (the descriptions in National Vocational Qualifications are examples of competences). Competencies (more helpfully, behavioural competencies) are defined as the dimensions of behaviour that lie behind competent performance. Though the language used does not help in making the distinction, to perform well it is necessary both to be able to do a job at a technically competent level and to have behaviours that reinforce those technical skills; an obvious example of behaviour is the surgeon who needs a good bedside manner and to be able to communicate with colleagues, in addition to surgical skills. There are various techniques for measuring competence (some organisations prefer to use capability) and once an analysis has been made, it provides a tool for measuring performance and, of course, for pr oviding development activities to help people meet the required standards. Measurement provides the basis for providing and generating feedback, and thus can build the platform for further success or identify where things are going less well so that corrective action can be taken. But what gets measured? Measure the wrong things, perhaps simply because they are easy to measure, and an entire performance management system can fall into disrepute. Use too many measures and you cant see the wood for the trees. For measuring performance, the achievement of objectives, levels of competency, standards of performance, and work outputs are used but the emphasis varies according to categories of staff for example, a senior manager would be mainly measured by meeting objectives, but a production worker mainly by achieving outputs. Increasingly organisations are using more sophisticated measuring techniques such as balanced scorecards or ROI (return on investment). Individual and team performance needs to be capable of being linked in an understandable manner to organisational performance, and there are various approaches to this. They include the balanced scorecard, a set of measures that looks at the business from customer, internal, learning and financial perspectives; the European Foundation for Quality Management, which indicates that customer satisfaction, employee satisfaction, and impact on society are achieved through leadership; and other economic measures, including traditional financial measures. Measures used will depend on the organisation; for example, public service organisations are likely to use different measures from private companies. Pay Performance management is often linked with performance-related pay (PRP), although by no means all organisations claiming to use performance management have PRP. Nevertheless, PRP is an important element in many performance management schemes because it is believed to motivate; it is said to deliver the message that performance and competence are important, and it is thought to be fair to reward people according to their performance, contribution or competence. Others, though, believe that other factors are more important than PRP in motivation; that it is usually based on subjective assessments of performance, that it inhibits teamwork because of its individualistic nature, and that it leads to short-termism. The difficulty here is measuring competence, and some organisations use a mix of PRP and competence-related pay. Further possible pay systems are team-based pay, a kind of PRP for teams; and contribution-related pay which means paying for results plus competence, and for past performance and future success. Performance may be used to determine all or some aspects of pay. Nevertheless, poor performance will exist. It may be a result of inadequate leadership, bad management or defective systems of work, and if so, remedies (often involving learning and development) can be put in place. But individuals may under-perform and improvements can be achieved through continuing feedback and joint discussion between them and their managers, involving analysing and identifying the problem, establishing the reasons for the shortfall, and deciding and agreeing the action to be taken. If all this fails, disciplinary action may need to be taken, as in any organisation. CIPD viewpoint Performance management is not easy to implement. It should be owned by everyone in the organisation, and especially line managers it is emphatically not about guardianship by personnel departments. Surveys suggest that individuals and managers in organisations with performance management systems quite like it, and especially its emphasis on personal development, although performance-rating (often linked to PRP) often provokes hostility. Schemes can be over-detailed and require too much form-filling, and there can be a lack of definition in terms of what is meant by performance and how to achieve it. Schemes can be less successful than they might be because of lack of training, especially at the beginning. In its most positive form, performance management will help individuals not only to understand what is expected of them but also how they contribute to achieving organisational goals. In all else, â€Å"This Is Just to Say† fails not only as a poem, but as an interesting work of writing. â€Å"This Is Just to Say† makes absolutely no use of any literary techniques. It lacks rhyme, meter, metaphor, simile, symbol, analogy, allusion and any other device one can think of. The only alliteration present is in the second to last line and is otherwise so sparse as to make that bit seem accidental. Any person attempting to read the poem as a â€Å"metaphor for a variety of larger conflicts,† as the opponent of this particular paper claims, is making it up out of whole cloth and giving Williams far too much credit. True, there are three stanzas, each composed of four lines, but that hardly qualifies a piece as a genuine poem. There is no discernable pattern of syl... ...had been fooled. It’s about time that somebody called the emperor’s bluff. Not even Williams himself originally intended â€Å"This Is Just to Say† to be read as a poem, so any attempt to defend it as one is doomed to fail. Unless, of course, the person defending that position is of the belief that any set of words strung together with the proper line breaks is magically transformed into a poem. In that case, everyone with a Magnetic Poetry Kit deserves to be as famous. William Carlos Williams simply took two ordinary sentences, chopped them up into lines and stanzas, and called it poetry. The so-called poem â€Å"This Is Just to Say† is in reality nothing more than two thinly disguised, unremarkable lines of prose. The name of all poetry is cheapened when people call notes such as these â€Å"poems.† The truth is, â€Å"This Is Just to Say† says very little indeed.
